Drivers of Organizational Culture for Enhanced Performance at Kenyatta National Hospital

Abstract

This study examines the key drivers of organizational culture and their impact on performance at Kenyatta National Hospital (KNH), Nairobi, Kenya. Organizational culture (OC) encompasses shared values, beliefs, and behaviors that shape employee interactions and decision-making. In healthcare, OC is crucial in determining patient satisfaction, employee engagement, and overall institutional efficiency. This research focuses on five key drivers of OC: leadership, knowledge sharing and communication, quality and safety culture, teamwork and collaboration, and employee engagement and satisfaction.

A cross-sectional descriptive research design, utilizing a mixed-methods approach, was employed. Quantitative data was gathered through structured surveys from 363 employees, while qualitative insights were obtained from key informant interviews and focus group discussions. Data analysis included descriptive and inferential statistics to establish relationships between organizational culture elements and performance metrics. The findings reveal that strong leadership, effective communication, and a focus on quality and safety significantly enhance performance. Moreover, teamwork and employee satisfaction contribute to a collaborative work environment, improving healthcare outcomes and operational efficiency.

The study highlights critical gaps, including the need for context-specific leadership models, improved interdepartmental collaboration, and better integration of technology for knowledge sharing. It recommends leadership enhancement, strengthened communication strategies, continuous quality improvement, and employee engagement initiatives. These findings provide actionable insights for KNH, a large public referral hospital in East Africa, and similar institutions, enabling the adoption of targeted interventions to foster a positive organizational culture and improve healthcare service delivery.
